The basic hypothesis of this paper is that the struggle for power within the firm is related to ownership strucutre.The underlying premise of the paper is that private control benefits attached to the managerial position induce firm members to contest for power while power seeking efforts hurt productive efforts.Ownership works through balancing control benefits with monetary incentives.This paper shows that increases in the insiders' ownership of the firm can help mitigating the severity of power seeking through dampening the incentive for contestants with low ability to join the struggle for power.This paper sheds some lights on understanding the nature of struggle for power inside the firm in general and inside the SOEs of transitional economies in particular.The policy implications for alleviating internal struggle for power in the context of China are also examined.

Competency modeling is one of the important issues of personnel selection and assessment. On the basis of the competency- based job analysis technique and literature review,a managerial competency scale was designed. Two hundred and twenty top and intermediate managers participated in this study. Using factor analysis and the structural equation method, we found that the managerial competency model consisted of two dimensions: managerial traits and managerial skills. However, there were different components and criticality of those competency dimensions between the general manager position and the deputy manager position. The results of this study provide new theoretical implications for the selection and assessment of managerial positions. 管理胜任力特征分析是人事选拔与评价的重要内容之一。本研究在运用基于胜任力的职位分析并总结国内外有关文献的基础上 ,编制了管理综合素质评价量表 ,并运用此量表调查了 2 2 0名中高层管理者 ,采用因素分析和结构方程模型检验企业高级管理者胜任力特征的结构。结果表明 ,管理胜任力特征结构由管理素质和管理技能等两个维度构成 ,但在维度要素及其关键度上 ,职位层次间存在显著差异。本研究为管理职位的测评选拔提供了新的理论依据。
